# Ihre Manager widerstehen dem Wandel nicht. Sie ertrinken darin

Leadership-Transformation scheitert, wenn Organisationen Manager überlasten und die Rolle nicht neu gestalten.

Viele Organisationen sagen, sie wollen bessere Führung. Was sie oft wirklich meinen, ist, dass Manager irgendwie mehr Druck, mehr Komplexität, mehr Kommunikation, mehr People-Themen, mehr Transformationsarbeit und jetzt auch noch mehr KI absorbieren sollen, ohne die Rolle grundlegend zu verändern. Dann wundern sie sich, warum die Führungsfähigkeit stagniert.

## Die strukturell überladene Führungsrolle

Die unbequeme Wahrheit ist: In vielen Unternehmen ist die Managerrolle nicht unterentwickelt. Sie ist strukturell überlastet. McKinsey stellte fest, dass 44% der mittleren Führungskräfte Bürokratie als Hauptursache für negative Rollenerfahrungen sehen, getrieben durch unklare Entscheidungsrechte, begrenzte Befugnisse und übermässige Verwaltungsarbeit.

Deloittes Arbeit 2025 zur Zukunft des Managements kommt zu einem ähnlichen Schluss: Wenn die Führungsspanne ohne Neugestaltung wächst, halten Manager den Betrieb am Laufen, aber Coaching, Entwicklung, Engagement und Bindung leiden.

## Warum die Mitte über Erfolg oder Misserfolg entscheidet

Das ist wichtig, weil Leadership-Transformation nicht im Executive Offsite scheitert. Sie scheitert in der Mitte. Dort, wo Prioritäten übersetzt, Widerstand verarbeitet, Fähigkeiten aufgebaut und emotionale Realitäten bewältigt werden.

Deloitte zitiert Forschung, die zeigt, dass Transformationsbemühungen durch mittlere Führungskräfte rein top-down-gesteuerte Ansätze deutlich übertreffen können, gerade weil Manager nah genug an der Arbeit sitzen, um echte Adoption voranzutreiben.

Das Ziel sollte also nicht sein, „Manager mehr zu schulen." Das Ziel sollte sein, **neu zu gestalten, wofür Führung da ist.**

## Von Kontrolle zu Coaching, Arbeitsgestaltung und besseren Entscheidungen

Früher wurden Manager oft für Kontrolle, Aufsicht und effiziente Ausführung bewertet. In der nächsten Generation von Organisationen verschiebt sich ihr Wert hin zu drei Dingen: Menschen coachen, Arbeit neu gestalten und bessere Entscheidungen ermöglichen.

Deloitte argumentiert, dass KI Manager mit Erkenntnissen unterstützen kann, aber nicht die menschlichen Grundlagen von Empathie, Vertrauen, psychologischer Sicherheit und Engagement ersetzen kann. Die Führungskraft der Zukunft wird nicht weniger wichtig durch Technologie. Sie wird **wichtiger**, gerade weil Arbeit fluider, digitaler und mehrdeutiger wird.

## Die Fragen, die Leadership-Programme beantworten müssen

Das bedeutet, Leadership-Transformation muss über Kompetenzkataloge hinausgehen. Sie muss viel schwierigere Fragen beantworten:

**Was sollten Manager aufhören zu tun?**

**Welche Genehmigungen und Berichte verbrauchen noch Energie, ohne Wert zu schaffen?**

**Wo agieren Manager noch als Flaschenhälse statt als Coaches?**

**Welche People-Verantwortlichkeiten brauchen mehr Gewicht in Anreizen und Bewertung?**

**Wie viel der Rolle ist tatsächlich darauf ausgelegt, andere zu entwickeln?**

Hier bleiben viele Leadership-Programme zu abstrakt. Sie lehren Coaching, Feedback, Konfliktnavigation oder Resilienz als isolierte Fähigkeiten, während das Betriebsmodell unangetastet bleibt.

## Ein neues Leadership-Betriebssystem

Die stärksten Leadership-Transformationen arbeiten auf zwei Ebenen gleichzeitig. Sie bauen Fähigkeiten auf, ja. Aber sie vereinfachen auch die Rolle, klären Entscheidungsrechte, stärken Teamführung und schaffen echte Erwartungen an Personalentwicklung.

Mit anderen Worten: Leadership-Transformation geht nicht darum, poliertere Manager zu produzieren. Es geht darum, nützlichere Führung zu produzieren.

Führung, die Menschen orientiert. Führung, die Reibung reduziert statt hinzufügt. Führung, die Urteilsvermögen wachsen lässt, nicht Abhängigkeit. Führung, die Leistung und Menschlichkeit gleichzeitig halten kann.

Das ist der Wandel, den viele Organisationen jetzt brauchen. Kein weiterer Leadership-Slogan. **Ein neues Leadership-Betriebssystem.**
